Assessment is a prerequisite to alignment of the leader’s vision and the followers’ trust. Without data, we all default to subjectivity. Clearly communicated valid and reliable data are an important building block in the leader-follower relationship. The analysis of these data drove specific interventions for the ahs system as well as subgroups. The main motivational influences of recognition, accomplishment, power, and affiliation were measured for all major leadership groups. The data show a very caring group (i.e., high affiliation scores) who has little motivation to take risks or deal with conflict (i.e., low power scores). This pattern of high affiliation and low power is very common in healthcare. This pattern combined with initial low scores on strength of culture and job satisfaction required ahs executives not only to analyze ways to improve but also to decide what pattern of intangibles is best to achieve the vision. Nolan, ahs’s president and ceo, realized the depth of the problem. He recognized that there was no easy, piecemeal fix to the multiple dimensions contributing to these low scores, and he decided that a complete cultural transformation was needed. The five different entities making up ahs had five different agendas and were supported by five different subcultures. There was no trust among the entities, no sense of collaboration, a great deal of internal competition, and essentially no system-focused communication. These cultural dynamics drove a weak business pro- file: ahs lost $13,437,000 in fiscal year 1999 and $15,151,000 in fiscal year 2000. Nolan began by retooling and aligning his executive team. He added high-performing, system-focused professionals, and he mentored those who were already in place to become more innovative.
