Read the following case scenario and examine the leadership style
exercised by the Nurse Unit Manager (NUM) and the Student Nurse. The
focus should be on identifying ineffective leadership styles within the case
and proposing alternative leadership styles (with support and critique of
evidence-based theory). You are also required to examine the use of
power in leadership within the case and discuss the importance of
empowering members of the healthcare team
Remember that the focus of this analysis is on leadership and not on the
nuances of clinical practice.
Case scenario
A third-year nursing student who was on ward placement in a large
teaching hospital approached a Nurse Unit Manager (NUM) who had 5
years’ managerial experience with the purpose of promoting an evidence-
ased intervention to enhance patient care and reduce costs. The student
had been on the placement for 10 weeks and felt like an established
member of the team. The proposed intervention was to change cu
ent
practice, whereby peripheral cannulas were removed and replaced every
96 hours, and align practice with the findings of a Cochrane review, which
stated that peripheral cannulas should be removed only when clinically
indicated. Such an intervention would reduce costs and improve the
patient experience. After hearing an explanation of the intervention, the
NUM was dismissive, stating that care was delivered in a certain way and
that this would not change. The case study takes place within the context
of a busy practice environment in which patients are typically older and
dependent, where the NUM is frequently absent because they bear extra
managerial responsibility as a result of another ward manager being
signed off on long-term leave. Staff satisfaction on the ward is low.

What is power????
It is useful to examine the use of power as displayed in theclinical
scenario as power and leadership are closelyrelated.
Power is defined as the ability to influence someone(Nelson and
Quick, 2007), and is used frequently in thepursuit
oforganisationalgoals (Lunenburg, 2012).
A seminal study by French and Raven XXXXXXXXXXidentified fivesources of
power that can be used or abused withinorganisations, including
legitimate, reward, coercive,expert and referent powers.
What type of power can you see being used
The case study scenario suggests that the charge nurse used
legitimate power, in thathe was in a position of authority. However,
coercive power was also usedillegitimately—this power is defined as
a person’s ability to influence a person’sbehaviourthrough
punishment or threatened punishment (French and Raven,
1959).Although the case study made no reference to punishment,
the immediate dismissalof the nursing student’s proposed
intervention did result in a type of punishment,namely that the
student was disempowered to propose further changes to care.
Yukl(2012) asserted that coercive power should be used cautiously,
as it can result innegative outcomes, which is evidenced in the case
study.Manojlovich(2007) statedthat the disempowered nurse
ineffective and less able to provide outstanding patientcare,
highlighting the importance of empowering staff nurses because they
usuallywork in closest proximity to patients, and thus may have the
most meaningfulinsights into how patient care can be enhanced.

Leadership in nursing is one of the important factors that help to inspire influence and motivate Health Care professionals as they work together to achieve, they are the goal. Leaders in nursing play a dominant role in influencing Healthcare organizations at all levels in every set and discipline. It can be comprehended that nursing leadership is a new role in the Healthcare setting which effectively motivate the other Health Care professionals to achieve their highest potential and collective organizational goals. Nursing leadership and management is one of the most significant success factors which is extremely useful in defining the qualities such as empowerment and power in the nursing industry. The style of nursing leadership is always co
elated with improved patient outcomes and improved staff retention which benefits the healthcare workforce as well (Friend & Sieloff, 2019). So, there are compelling reasons to ascertain that leadership is an important quality in the nursing profession and influences the capabilities of the healthcare professionals.
This paper approaches to make a critical analysis of the leadership behaviour that has been demonstrated by NUM. This will also focus on the characteristics and equality of the student nurse along with the leadership styles that have been used as indicated in the case scenario. It will also inherently point out some effective leadership qualities required by the NUM for addressing such a scenario as depicted in the case. The paper also contemplates the viability of power and empowerment in the nursing profession.
Leadership Style Identified
The leadership style that has been depicted in the case scenario is an autocratic style of leadership. It is clear that the NUM will never be convinced about the intervention method suggested by the student nurse. Theoretically, a leader who is dictating the staff is refe
ed to as the autocratic style of leadership. It is effective to acknowledge that responding to certain circumstances and autocratic style of leadership is not appropriate and hence there are difficulties in certain circumstances as deliberately depicted in the case scenario (Gracia et al., 2020). As depicted in the case scenario that the managers remain absent for a long time and it is well established by the fact that autocratic leadership in this particular case scenario is inappropriately used and similar usage in the future will lead create this function in the organization. Apparently, the role of leadership style in employee empowerment is undeniable.
Employee empowerment is concerned with trust motivation and decision making and
eaking the inner boundaries between the leaders and the employees. However, in this particular case, the NUM has made a deliberative attempt to reject the interventional method that the student nurse suggested. Instead, the leader deliberatively dictated that the process of treatment must continue in the same way disapproving of the method by which the student nurse had approached the leader (Ha
is et al., 2018). This will possibly demotivate the student nurse and will have a negative impact on employee empowerment. Autocratic leadership is a unilateral exercise of decision-making authority by determining the policies and the procedures effective for achieving goals and work tasks. The central aspect of this leadership style is that the leaders are the only one who takes the decision and makes rules and regulations without taking any advice or suggestions from any employees.
Leadership Demonstrated by the Student Nurse
The student nurse in this case scenario had been on the placement for 10 weeks and she failed that she is operating as other members of the team too. From this aspect, she proposed that changed intervention of the cu
ent practices regarding the use of cannulas can effectively reduce cost and improve patient outcomes. She took up the responsibility of the research and found that the optimum way in which the treatment can be done is by using proper methods of injecting cannulas.
